Abstract | "Ein wichtiges Ziel beruflich-betrieblicher Bildung besteht in einer erfolgreichen organisationalen Sozialisation von Auszubildenden. Organisationale Sozialisation meint den komplexen Lern- und Transformationsprozess von Außenstehenden in aktive Organisationsmitglieder am Lernort Betrieb. Die Ziele organisationaler Sozialisation lassen sich nach Holton (1996) in vier Dimensionen unterteilen: (1) "individual" (Persönlichkeits- und Identitätsentwicklung), (2) "people" (soziale Integration in das Kollegium), (3)"organization" (Erlenen unternehmensspezifischer Werte und Identifizieren mit der Unternehmenskultur), (4) "work task" (Erfüllen fachlicher Aufgaben und beruflichen Anforderungen). Um diese Ziele zu erreichen, stehen Unternehmen vielfältige Instrumente und Methoden zur Verfügung. So werden in der Praxis formale innerbetriebliche Angebote (z. B. Orientierungsveranstaltungen), Betreuungs- und Erfahrungsangebote (z. B. Betreuung durch Ausbildungsleiter/-in, Einbezug in den betrieblichen Alltag) und informelle Angebote für soziale Aktivitäten und eine gemeinsame Freizeitgestaltung (z. B. Betriebsfeiern) eingesetzt. Verschiedene Studien stellen heraus, dass die Wirksamkeit solcher Methoden für eine erfolgreiche organisationale Sozialisation bei neuen Mitarbeiter(inne)n unterschiedlich stark ist. Bislang wurde allerdings nicht untersucht, welche Methoden mit welchem Effekt in der beruflichen Ausbildung eingesetzt werden. Die Ergebnisse der hier vorgestellten quantitativen Studie mit 126 kaufmännischen Auszubildenden aus Niedersachsen und Bremen zeigen, dass Erfahrungen aus dem Arbeitsalltag, der Austausch mit Kolleg(inn)en, betriebliche Unternehmungen und die Betreuung durch Ausbildungsleiter/-innen die größten Effekte auf die organisationale Sozialisation haben." (Autorenreferat; BIBB-Doku). "A key aim of in-company vocational education and training is the successful socialisation of trainees within an organisation/business. Organisational socialisation is the complex learning process that newcomers undergo within a company, transforming them into active members of the organisation. According to Holton (1996), organisational socialisation occurs across four dimensions: (1) "individual" (development of personality and identity), (2) "people" (social integration with colleagues), (3) "organisation" (acquiring company values and identifying with company culture), (4) "work tasks" (fulfilling professional tasks and requirements). Companies can use various instruments and methods to involve all four dimensions in the process. In practice, these include formal company activities (e.g. orientation events); supervision and work experience (e.g. supervision by trainers, involvement in day-to-day company life); and informal, social and free-time activities (e.g. work parties). Diverse studies have found that the effectiveness of such methods in the organisational socialisation of new employees is variable. However, so far there has been no research into the effectiveness of specific methods used in professional training. Our quantitative study of 126 business trainees from Lower Saxony and Bremen finds that the most effective means of organisational socialisation were: experiencing day-to-day company life; talking to colleagues; taking part in company activities; and receiving supervision from a trainer."
